Due sono le sfide principali che oggi ostacolano la realizzazione di una vita lavorativa pi\u00f9 lunga. Se la produttivit\u00e0 e i costi salariali non si sviluppano di pari passo, i dipendenti pi\u00f9 anziani diventano meno attraenti per l'azienda.<\/p>\n<p><strong>Quando il know-how \u00e8 un peso<\/strong><\/p>\n<p>In secondo luogo, molti anni di conoscenza specifica dell'azienda possono diventare un \"peso\" quando si cerca un lavoro. Queste conoscenze rendono i dipendenti pi\u00f9 anziani interessanti all'interno dell'azienda e giustificano uno stipendio pi\u00f9 alto. Al di fuori dell'azienda, invece, il valore delle loro conoscenze si riduce notevolmente: se si \u00e8 ben collegati all'interno dell'azienda X, difficilmente si offre un valore aggiunto all'azienda Y.<\/p>\n<p>Per i lavoratori pi\u00f9 anziani, questo significa che il loro valore di mercato \u00e8 significativamente ridotto e discrepante rispetto al loro precedente stipendio e status quando cercano un nuovo lavoro. Se un'azienda vuole sfruttare il potenziale dei lavoratori anziani, \u00e8 necessario tenere conto delle loro qualit\u00e0 e delle loro esigenze. In questo contesto, i lavoratori della generazione d'argento non sono affatto un gruppo omogeneo, per cui i modelli di successo sono solitamente flessibili e su misura.<\/p>\n<p><strong>La carriera arcobaleno: un passo indietro<\/strong><\/p>\n<p>Con un approccio flessibile ai salari e alle responsabilit\u00e0, i lavoratori pi\u00f9 anziani possono rimanere in azienda anche se desiderano ridurre la loro area di responsabilit\u00e0 o la pressione sulle prestazioni o se non sono pi\u00f9 in grado di lavorare al livello precedente (ad esempio, per motivi di salute).<\/p>\n<p>Nel concetto di carriera arcobaleno, la met\u00e0 della vita lavorativa \u00e8 lo zenit della carriera professionale. A partire dalla met\u00e0 della vita lavorativa si assiste a una graduale riduzione dei requisiti, della retribuzione e della responsabilit\u00e0 gestionale. Grazie alla flessibilit\u00e0, qualsiasi discrepanza tra retribuzione, valore aggiunto e posizione tra la vecchia e la nuova azienda pu\u00f2 essere superata anche nel caso di una nuova assunzione.<\/p>\n<p>In questo concetto il dipendente fa dei sacrifici. Tuttavia, in un'azienda con un sistema di retribuzione rigido, non verrebbe assunto in primo luogo a causa della discrepanza tra retribuzione e qualit\u00e0 percepita.<\/p>\n<p>La carriera arcobaleno mette in discussione non solo il dipendente, ma anche la cultura aziendale, se stipendio, grado e responsabilit\u00e0 di leadership sono ancora concepiti in modo lineare (ad esempio, la retribuzione in base all'anzianit\u00e0 o l'organizzazione del personale secondo il principio up-or-out). Oggi, un abbassamento di stipendio, di grado o di responsabilit\u00e0 di leadership \u00e8 ancora spesso percepito come una retrocessione. Una discussione regolare e sistematica sulle opzioni pu\u00f2 promuovere l'apertura dei dipendenti alle carriere arcobaleno.
