(Immagine: Pixabay.com)<\/figcaption><\/figure>\n<p>Una valutazione attuale dei dati della consulenza di gestione <a href=\"http:\/\/www.mercer.ch\">Mercer<\/a> mostra che il divario rettificato nella retribuzione di base tra donne e uomini in Svizzera \u00e8 sceso dall'1,5 per cento allo 0,85 per cento (-76 per cento) tra il 2019 e il 2020. Il divario aggiustato tiene conto del livello gerarchico e del carico di lavoro dei dipendenti nel senso di \"uguale paga per uguale lavoro\". Anche il divario non aggiustato, che rappresenta la differenza tra donne e uomini indipendentemente dal grado e dalla posizione, \u00e8 diminuito dal 5,3 per cento nel 2019 al 4,9 per cento nel 2020 (-8 per cento).<\/p>\n<h2>Disuguaglianza di genere meno nella retribuzione, ma pi\u00f9 nelle posizioni pi\u00f9 pagate<\/h2>\n<p>La differenziazione tra divari salariali aggiustati e non aggiustati \u00e8 importante per discutere due questioni diverse. L'analisi adattata affronta la questione della parit\u00e0 di retribuzione e le differenze esistenti che non possono essere spiegate dall'anzianit\u00e0 o dalla posizione. L'analisi non aggiustata mette in evidenza le differenze salariali che possono essere spiegate, tra l'altro, da una mancanza di rappresentanza delle donne in posizioni di gestione. Poich\u00e9 tendono ad esserci pi\u00f9 uomini che donne nelle posizioni pi\u00f9 pagate, si vedono anche qui divari pi\u00f9 grandi. I dati Mercer confermano che la proporzione di donne \u00e8 pi\u00f9 bassa ai livelli gerarchici pi\u00f9 alti che nelle posizioni pi\u00f9 basse.<\/p>\n<p>\"La nostra analisi mostra chiaramente che una delle ragioni principali delle differenze salariali non aggiustate, a volte grandi, tra donne e uomini \u00e8 la loro rappresentazione nelle posizioni specialistiche e manageriali pi\u00f9 pagate. Le analisi sulla parit\u00e0 di retribuzione prescritte per legge sono certamente un buon passo per scoprire le disuguaglianze. Ma per fare davvero la differenza, noi come azienda e societ\u00e0 dobbiamo lavorare per dare alle donne l'accesso a posizioni pi\u00f9 pagate. Questioni come le assenze dovute alla maternit\u00e0 o al lavoro part-time non devono pi\u00f9 essere viste come automatiche uccisioni di carriera, ma devono essere riconosciute come parte di una normale vita lavorativa e gestite di conseguenza\", commenta Tina Buchmeier, consulente di Mercer Svizzera.<\/p>\n<p>Oltre allo stipendio base, quest'anno abbiamo anche esaminato la misura in cui esiste una differenza di stipendio tra donne e uomini, compresa la componente variabile a breve termine. Un valore target \u00e8 fissato per la componente variabile, ma l'effettivo pagamento \u00e8 regolato alla fine dell'anno a seconda della performance. Guardando lo stipendio di base pi\u00f9 il bonus target, le donne sono lo 0,8% sotto lo stipendio di base pi\u00f9 il bonus target degli uomini che fanno lo stesso lavoro. Tuttavia, se si considerano i bonus effettivamente pagati, questa differenza aumenta all'1,1 per cento. Secondo l'analisi non aggiustata, gli stipendi target (stipendio base pi\u00f9 bonus target) delle donne sono inferiori del 3,3% a quelli degli uomini. Gli stipendi versati, compresa la componente variabile, sono addirittura inferiori del 5,2%. Queste cifre mostrano che esiste gi\u00e0 una differenza nei bonus previsti, che diventa ancora pi\u00f9 grande quando vengono effettivamente pagati. Questo problema pu\u00f2 essere affrontato dalle aziende attraverso posizioni lavorative pi\u00f9 chiare e un'equa valutazione delle prestazioni senza pregiudizi di genere.<\/p>\n<h2>Le analisi statutarie sull'equit\u00e0 salariale come base per il successo<\/h2>\n<p>Dal 1\u00b0 luglio 2020, i datori di lavoro svizzeri con pi\u00f9 di 100 dipendenti hanno l'obbligo legale di condurre un'analisi dell'equit\u00e0 salariale. La prima analisi deve essere realizzata entro il 30 giugno 2021 e deve essere verificata da una societ\u00e0 di revisione entro un anno. I risultati devono essere comunicati ai dipendenti e, nel caso di societ\u00e0 quotate, divulgati nella relazione annuale. Se viene riscontrata una disuguaglianza salariale, l'azienda \u00e8 obbligata a ripetere l'analisi almeno ogni quattro anni fino a quando la disuguaglianza salariale non viene sanata.<\/p>\n<p>Uno dei metodi riconosciuti a livello federale per l'analisi della parit\u00e0 salariale \u00e8 stato sviluppato da Edge, un organismo riconosciuto a livello mondiale per testare e certificare la parit\u00e0 sul posto di lavoro. In collaborazione con Edge, Mercer ha gi\u00e0 effettuato analisi per molte aziende in Svizzera e, con la sua esperienza di consulenza, ha fornito loro un supporto strategico sulla strada verso una maggiore parit\u00e0 salariale. La maggioranza delle aziende che hanno gi\u00e0 completato l'analisi mostra risultati positivi e nessun divario retributivo dimostrabile. Tuttavia, l'analisi di Mercer mostra anche che c'\u00e8 un potenziale di miglioramento.
